Retail C-Suite & Board Executive Search
CEO, Managing Director, C-Suite & Board Recruitment
The hardest part of recruiting a CEO isn't finding people with CEO on their CV.
It's working out which CEO is right for what your business needs next.
Growth requires one type of leader.
Turnaround may require another.
Founder succession, private equity, international expansion, transformation and preparing a business for sale all create very different leadership briefs.
C2 Recruitment helps Retail businesses identify, assess and approach CEOs, Managing Directors, C-Suite executives and Board-level leaders across the UK and internationally through confidential Executive Search.
But before we search the market, we help you define the leader the business actually needs.
Our CEO Is Leaving. Where Do We Start?
Don't automatically start with the previous CEO's job description.
Start with the business.
Where is it today?
Where does it need to be in three to five years?
What's working?
What's holding it back?
What needs to change?
And what absolutely needs protecting?
A business moving from £100m to £250m may need a very different CEO from one trying to restore profitability across an established store estate.
Likewise, replacing a successful founder isn't the same assignment as recruiting a turnaround CEO.
Before beginning a search, C2 can help establish:
The business priorities
What success needs to look like
The leadership capabilities required
Relevant experience
Scale and complexity
Cultural considerations
Board and investor expectations
Geographic requirements
Remuneration
Potential candidate markets
Measures of success
That becomes the search mandate.
Define the challenge properly and the candidate profile becomes much clearer.
We're Not Sure Whether We Need a CEO, Managing Director or COO
Then don't decide the title first.
Decide what you need the person to own.
Do you need someone to lead the entire organisation and set its strategic direction?
Someone to run the business day to day?
Someone to transform operations?
Someone to commercialise a founder-led organisation?
Someone to prepare the business for its next stage of growth?
Or somebody who could eventually succeed the existing CEO?
Titles vary enormously between retailers.
A Managing Director in one business may have considerably greater responsibility than a CEO in another.
C2 looks at the mandate, accountability, scale and outcomes rather than trying to make the business fit a predetermined job title.
Sometimes defining the search properly changes the role itself.
That's useful to discover before approaching the market.
Our CEO Search Needs to Be Completely Confidential
Many senior searches do.
You may be replacing an existing executive who doesn't yet know they're leaving.
There may be a planned restructure, acquisition, sale or investment.
Succession may not yet have been announced.
Or the Board may simply want to understand the available market before making a decision.
C2 can run the search discreetly.
That can include:
Confidential market mapping
Agreed target companies
Controlled candidate approaches
Limited disclosure of the client's identity
Confidentiality agreements where appropriate
Carefully managed candidate information
Agreed communication between C2 and key stakeholders
No public advertising where required
We also protect the candidate.
Many senior executives will only engage with an opportunity if they know the conversation will remain confidential.
At this level, discretion isn't an additional service.
It's part of the search.
We Want a CEO From One of Our Competitors
That's a perfectly reasonable place to start.
But we wouldn't necessarily make it the place we finish.
C2 can map the market across three areas.
Direct Competitors
Who are the strongest executives within businesses you already know?
What have they actually achieved?
Would they move?
And what would it take to start that conversation?
Adjacent Retail & Consumer Businesses
Which leaders have relevant experience from businesses with similar customers, commercial models, growth journeys or challenges?
Sometimes the best transferable talent isn't sitting in an obvious competitor.
The Less Obvious Market
Who has already solved the problem you're trying to solve?
Perhaps they've led a turnaround.
Scaled a founder-led business.
Entered international markets.
Built a digital proposition.
Worked successfully with Private Equity.
Integrated an acquisition.
Or transformed a leadership team.
We'd rather search for relevant achievement than simply familiar company names.
We Keep Seeing the Same Senior Retail Executives
This is often a sign that the search is too narrow.
Searching the same job titles within the same group of competitors will inevitably produce the same names.
C2 can broaden the market by looking at:
Different retail sectors
Adjacent consumer businesses
International retailers
Executives with transferable experience
First-time CEO candidates
Former executives returning to operational leadership
Leaders whose current title disguises the true scale of their role
We can then bring the market back to you with our view on where the strongest potential talent sits.
Not every person mapped should become a candidate.
But you should understand the market before deciding who shouldn't.
How Do You Find Retail CEOs Who Aren't Looking for a Job?
We don't wait for them to apply.
Senior Executive Search requires proactive research.
C2 can identify relevant leaders through market mapping, direct research, existing senior networks, referrals, recommendations, competitor analysis and international sourcing.
We then approach potential candidates directly.
The conversation isn't:
“Are you looking for a new job?”
It's about the business, the challenge, why their experience may be relevant and whether the opportunity is interesting enough to warrant a confidential conversation.
Some will say no.
Some will want to know more.
Others may recommend somebody we haven't considered.
That's part of Executive Search.
The objective is to understand the market, not simply search a database.
We're Struggling to Attract the Calibre of CEO We Want
Then we need to understand why.
At CEO level, salary is only one part of the decision.
A candidate may be considering:
Basic salary
Bonus
LTIP
Equity
Existing share options
Ownership structure
Autonomy
Board dynamics
Relationship with the Chair
Business performance
Investment
Growth potential
Reputation
Location
Travel
Personal risk
Exit potential
Career trajectory
Sometimes there's nothing wrong with the search.
There's a problem with the proposition.
C2 can use conversations with the market to establish what's creating resistance.
If the remuneration isn't competitive, we'll tell you.
If the scope isn't attractive, we'll tell you.
If location is restricting the market, we'll tell you.
If candidates have concerns about the business, we'll tell you.
It's considerably more useful to discover that early than after three months of unsuccessful interviews.
We Don't Know What to Pay
Let's establish that before going to market.
CEO and C-Suite remuneration can vary enormously according to business size, profitability, ownership, complexity, geography and the challenge involved.
And basic salary is only part of the package.
C2 can help benchmark:
Basic salary
Bonus
LTIP
Equity
Share options
Pension
Car allowance
Wider benefits
Candidate expectations
Potential buy-outs of existing incentives
We'll also consider what comparable executives would realistically need in order to move.
The relevant question isn't simply:
“What does a Retail CEO earn?”
It's:
“What will we need to offer to attract the calibre of CEO this business needs?”
How Do We Know Whether a CEO's Results Were Actually Theirs?
This is one of the most important questions in senior recruitment.
Executive CVs contain impressive numbers.
Revenue growth.
Hundreds of stores.
International expansion.
Thousands of employees.
Transformation programmes.
But being present while a business grows isn't the same as causing that growth.
C2 looks at senior candidates through six areas:
Context
What did they inherit?
What condition was the business in?
What were the challenges?
Decisions
What decisions did they personally make?
What did they prioritise?
What did they choose not to do?
Actions
What did they actually change?
People?
Structure?
Strategy?
Stores?
Product?
Digital?
Costs?
Culture?
Results
What happened?
Revenue.
Profit.
Margin.
Market share.
Customer metrics.
Employee retention.
Business value.
People
Who did they recruit?
Who did they develop?
Who progressed?
What did their leadership team look like before and afterwards?
Legacy
Was the organisation stronger when they left?
What continued working after they had gone?
Would strong people who worked for them choose to do so again?
That's how we get beyond the job title and the size of the numbers.
Scale provides context. Impact provides evidence.
Could a First-Time CEO Be the Better Appointment?
Absolutely.
Every experienced CEO had a first CEO appointment.
An exceptional Managing Director, COO, Divisional CEO, Commercial Director or Retail Director may already be operating at close to CEO level.
They may also bring ambition, energy and something to prove.
But readiness needs to be assessed properly.
Can they operate effectively with a Board?
Can they manage investors?
Can they lead functions outside their own background?
Can they make decisions where there isn't an obvious answer?
Can they build an Executive team?
Can they handle the isolation and accountability that can come with being CEO?
Can they move from being an exceptional functional leader to leading the whole organisation?
C2 can benchmark credible first-time CEOs alongside experienced CEOs rather than automatically excluding them.
We're Founder-Led and Need Someone to Take the Business Forward
This requires particular care.
A founder may still own the business.
They may remain on the Board.
Their personality may be deeply embedded in the organisation.
Employees, suppliers and customers may have worked directly with them for years.
And many decisions may historically have been made quickly and instinctively.
The incoming CEO therefore needs to understand more than the P&L.
They need to understand the relationship with the founder.
What decisions will genuinely transfer?
Where does authority sit?
What does the founder want their future role to be?
What parts of the culture need professionalising?
And what shouldn't be “fixed” because it's one of the reasons the business succeeded?
C2 can specifically target and assess executives who have successfully operated within founder-led or entrepreneurial businesses.
A highly corporate CV isn't automatically the answer.
We're Private Equity-Backed
Then that should influence the search.
A PE-backed business often has clearly defined value-creation objectives and a different pace of decision-making.
The CEO may need experience of:
Rapid growth
Margin improvement
Business transformation
Acquisitions
Integration
International expansion
Management team development
Investor reporting
Working with a PE Board
Exit preparation
Where relevant, C2 can specifically identify executives who have successfully operated within PE-backed environments.
We'll look beyond whether they've simply worked for a PE-owned company.
What did they actually deliver while they were there?
We Need a Turnaround CEO
Then we'll search for evidence of turnaround.
Not simply somebody who has worked for a business that went through one.
We'd want to understand:
What was wrong when they arrived?
How quickly did they diagnose it?
What did they change first?
What difficult decisions did they make?
How did they protect cash?
What happened to the leadership team?
What happened to stores?
What happened to customers?
How did they communicate with employees and stakeholders?
And when did performance start to improve?
Turnaround leadership is different from managing growth.
We search accordingly.
We're Planning International Expansion
Then let's identify people who have actually done it.
International experience on a CV can mean anything from occasionally attending meetings overseas to building businesses across multiple countries.
We can target executives with evidence of:
Entering new markets
Launching retail operations internationally
Building local leadership teams
Managing multiple countries
Adapting propositions for different customers
Working within global matrix organisations
Relocation
International stakeholder management
Cross-cultural leadership
C2 can search within the UK and internationally where the assignment requires it.
International search should widen the talent pool, not simply widen the map.
We Need to Strengthen the Board, Not Replace the CEO
That's a different search.
A Chair or Non-Executive Director isn't being appointed to run the business.
Their value may come from experience the existing Board doesn't currently have.
That could be:
Retail growth
Digital
International expansion
Private Equity
PLC governance
Finance
Brand
Supply chain
Transformation
M&A
Founder succession
People and culture
The starting question therefore becomes:
What does this Board need that it doesn't currently have?
C2 can map potential Chairs and NEDs against that specific requirement rather than simply presenting well-known former executives.
Which C-Suite & Board Roles Does C2 Recruit?
Our Retail Executive Search assignments can include:
Chief Executive Officer – CEO
Managing Director – MD
Chief Operating Officer – COO
Chief Financial Officer – CFO
Chief Commercial Officer – CCO
Chief Marketing Officer – CMO
Chief People Officer – CPO
Chief Digital Officer – CDO
Retail Director
Operations Director
Commercial Director
Finance Director
Buying & Merchandising Director
Marketing & Ecommerce Director
People / HR Director
Supply Chain Director
Country Manager
General Manager
Chair
Non-Executive Director – NED
We also work on senior appointments where the title doesn't fit neatly into a conventional structure.
The title matters less than understanding what the person will actually be accountable for.
What Does C2 Actually Do During an Executive Search?
You should know what you're paying an Executive Search partner to do.
1. Define the Mandate
We spend time understanding the business, the challenge, stakeholders, culture, remuneration and what success needs to look like.
Where appropriate, we'll challenge assumptions within the original brief.
2. Map the Market
We identify relevant companies, sectors, executives and potential talent pools.
That can include obvious competitors and less obvious sources of relevant experience.
3. Identify Target Executives
We research the people behind the job titles.
What have they done?
What scale have they operated at?
What appears relevant?
Who deserves further investigation?
4. Approach the Market
We make professional, confidential approaches to relevant executives.
We explain the opportunity properly and establish whether there's genuine interest.
5. Assess
We explore career history, achievements, leadership, motivation, remuneration, notice, location and potential barriers.
Most importantly, we assess the candidate against the agreed mandate rather than against an arbitrary checklist.
6. Challenge and Refine
Executive Search is rarely completely linear.
The market may challenge assumptions.
We feed that information back.
The search can then be refined where necessary.
7. Shortlist
The client receives people we believe genuinely deserve consideration.
Not everybody who agreed to send us a CV.
8. Manage the Appointment
We remain involved through interviews, feedback, remuneration discussions, offer management, resignation and notice.
Senior recruitment doesn't finish when somebody says yes.
Sometimes the Search Changes the Question
This is one of the reasons proper market mapping is valuable.
You may begin convinced you need somebody from a direct competitor.
The evidence may point elsewhere.
You may believe the salary is competitive.
The market may disagree.
You may expect candidates to relocate.
They may not.
You may believe previous CEO experience is essential.
An outstanding MD or COO may challenge that assumption.
Or several conversations may reveal that the original role itself needs changing.
That's useful information.
The purpose of Executive Search isn't to prove the original brief was right. It's to help make the right appointment.
Why Use C2 for Retail C-Suite & Board Search?
Because we understand Retail and we understand that at this level, simply finding names isn't enough.
C2 Recruitment has specialised in Retail since 2008.
We combine:
Retail market knowledge
Executive Search
Market mapping
Direct headhunting
Confidential approaches
International research
Salary and remuneration insight
Modern recruitment technology
Senior candidate networks
Human judgement
We're independent and deliberately specialist.
That means we can be flexible in how a search is structured and direct in the advice we give.
If we believe the brief is too narrow, we'll say so.
If the salary is wrong, we'll say so.
If the market is telling us something different from what we expected, we'll tell you.
And if we don't believe we're the right partner for an assignment, we'll tell you that too.
Why Does C2 Work Exclusively?
Because senior candidate markets are smaller than many businesses realise.
Three agencies approaching the same CEO with three slightly different versions of your opportunity doesn't create more choice.
It creates noise.
C2 works exclusively so there is one agreed mandate, one message to the market and clear accountability for the search.
It also gives us the space to investigate people properly rather than racing another recruiter to submit a name first.
For C-Suite and Board appointments, we'd rather compete on the quality of the search than the speed of the CV.
Talk to C2 Before You Finalise the Brief
If you're considering a CEO, Managing Director, C-Suite or Board appointment, you don't need to have everything worked out before speaking to us.
In fact, earlier is often better.
We can discuss the business challenge, the type of leadership it may require, likely candidate markets, remuneration and whether Executive Search is the right approach.
No inflated promises.
No enormous presentation about our “global ecosystem”.
Just a proper conversation about the appointment and whether C2 can add value to it.
